Employee Performance Management

Performance Management.

Performance in simple definition is the achievement of quantified objectives. It denies as “Performance means both behaviors and results. Behaviors emanate from the performer and transform performance from abstraction to action. Not just the instruments for results, behaviors are also outcomes in their own right – the product of mental and physical effort applied to tasks – and can be judged apart from results” (Brumbach,1988, p.387).

The performance management critical process between the managers and employees about the endless communication and feedback to make sure organizational strategic object achievement.  The performance management process contains clarifying expectations, setting objectives, identifying goals, providing feedback, and reviewing results. Performance management helps organizations achieve business goals by consolidating employee performance and effort.

Armstrong and Taylor (2014) define Performance management as the continuous process of improving performance by setting personnel and team goals which are aligned with the strategic goals of the organization, planning performance to achieve the goals, reviewing and assessing progress, and developing the knowledge, skills, and abilities of people.

History of Performance Management.

Bhattacharyya (2011) described the concept of performance management that was developed in the early stage. To get a specific outcome from employees' organizations used performance management. The employees get rewarded with promotions and salary increments based on their performance. The process of performance management developed into the learning and development phase gradually. That helps the organization to get a competitive advantage by continuous development of employee skills. There was a greater development in performance management from the 1980s.

In the 1970s decision support system was introduced, and that helped to performance management system become more scientific. The executive information system was introduced in the 1980s. The computer-integrated business intelligence system was introduced in the 1990s, and the system helps to get a more structured executive information system. After the 2000s new technology-based planning, reporting, customer relationship management, and corporate performance management were introduced.

Organizational success depends on staff performance. Better performance guarantees productivity, quality, profitability, and customer orientation. Organizations are given priority to identify and manage factors that increase employee performance and behavior. The evolution of performance management theories is the major successor behind the evolution of performance management. Most of the time traditional method performance is evaluated once a year. but in the current trend, short-term goals were developed. The performance is evaluated multiple times per financial year. 

Performance management Cycles.

Effective performance management cycles help organizations to achieve strategic goals by using existing human resources efficiently. Effective performance management cycles align the efforts of managers or supervisors and workers with organizational goals (Russell and Russell, 2009). 

  

According to Armstrong and Taylor (2014), there are 4 continuous steps in the performance management cycle, described as plan, act, monitor, and review.

Plan: The management set the goals of the organization, then the management ser the personal goals and objectives for individuals and teams. managers can use the SMART framework for efficient goal setting. The framework helps to set goals with specific, measurable, achievable, relevant, and time-bound objectives.
Act: The process of enhancing employees' new skills and knowledge to get the best performance to achieve organizational goals. 
Monitor: In this phase, performance is measured continuously, and providing feedback. Managers can correct in case of sub-optimal performance, rather than finding at the end of the year.
Review: Management rate the employees based on the achievement of the objectives, and take necessary actions against those who have not met the objectives. Also, the employee who achieved the objective gets rewarded.

Performance management is a continual process for raising performance through the establishment of individual and group objectives that are in line with the strategic objectives of the company. The development of employees' knowledge, skills, and capacities is also a part of this process, as is performance identification and planning to establish and attain goals (Pessl, 2016)

Behaviors are significant because they show how a worker approaches a task, including how they assist the team, communicate, mentor others, and so on (Pulakos, 2004).

Increasing the PM effectiveness has been recognized to depend on the manager-employee connection, which is also obviously pertinent (Pulakos & O'Leary, 2011). Further, the degree to which evaluations are valid is included in the psychometric subcategory of learning are trustworthy, legitimate, and accurate; free from prejudice and inaccuracies; (Aguinis, 2013).

Increasing importance of performance appraisals create more challenges for it ,It is a holistic, goal-congruent and largely participatory process of managing and supervising work in their task, team or group. Adding on to your content it should understand that Performance Management is a continuous process including coaching and development which needs to be built on everyday job (Tool, H.R., 2012). In current changing business climate frequent review should be done to give a positive reinforcement for good work and training requirements for poor work (Chris Obisi,2011).

Furthermore, Den Hartog et al., (2004) establishes that Performance Management involves aligning HRM practices so that employee performance and development are enhanced and goes to add that these aligning practices also affects other practices, such as selection. In addition, they also stress the need for an integrated set of HRM practices. which is vital to Performance Management.

HR is mainly focused on accelerating employee performance to achieve the employer's strategic objectives. (Garengo, et al., 2022) HR departments are able to provide assistance to department heads and supervisors to have constructive conversations with employees regarding their performance.

  15. It’s in my books Visihtha. The approach of performance management vindicates the organization’s effectiveness (Cardy, 2004). This umbrella term highlights how work is accomplished, citing the “Achilles Heel” of managing human capital (Pulakos, 2009), concentrating the top priority of mangers (Lowel,2009). Moreover, performance management encircles all organizational strategies , practices and strengthen the organization HR architecture pillar to deliver desired performance (pfeffer, 1997) .

  16. Amazing write- up Visitha and I’d further like to add that the process of ongoing communication and feedback between a manager and employee aimed at achieving organizational goals is known as performance management.
    Performance management has hitherto been a completely retroactive, forward-looking solution. However, corporate cultures are changing to ones that rely on technology-enabled constant feedback, where managers may anticipate issues based on current employee performance and launch any kind of course correction to get the individual back on track. The following figure shows the stages of the performance management. (Lalwani, 2020)

While following this process, it is highly important to measure the outcomes effectively for optimum results and, based on my experience, it is recommended to use a software tools for that purpose.
    Performance Management is a strategic and integrated approach towards the performance of teams and individuals who do their best at work (Armstrong and Baron, 1998).

Agree Visitha, furthermore Gichohi (2014) explains that there is positive relationship between employee engagement and employee performance through increased commitment and this is because, engaged employees experience positive emotions which broadens their thinking, leading them to become more attentive and absorbed in their work. An engaged employee as defined by Bevan et al (1997) is someone 'who is aware of business context and works closely with colleagues to improve performance within the job for benefit of the organization (Armstrong. 2009).

Rather, it is seen as an integrated process in which managers work with their employees to set expectations, measure and review results, and reward performance, in order to improve employee performance, with the ultimate aim to positively affect organizational success (e.g. Mondy, Noe & Premeaux, 2002).

Managers can correct it in case of suboptimal performance rather than find it at the year's end.

    Performance management systems and performance-related pay schemes can easily fail because of untrained line managers. The implementation of policies to enhance engagement levels depends largely on line managers (Armstrong, 2014).
    Using competencies in performance management, it is possible to make sure that performance reviews take into account not only the results of the work, but also the behavioral factors that influence those results (Armstrong, 2014).

Oosthuizen (2001) stated that it is duty of managers to motivate the employees successfully and influence their behavior to achieve greater organizational efficiency. La Motta (1995) is of the view that performance at job is the result of ability and motivation.

  27. The best performance appraisals create a link between individual employee expectations and how the employee’s work contributes to the larger organization’s success (Dijk & Michal, 2015). They clarify expectations that the supervisor has for the employee and help the employee prioritize his duties. Ideally, performance appraisals open the lines of communication between supervisors and employees (Idowu, 2017).
